Discuss about the leadership issues presented in the case study related to St. Gobane Inc.
The purpose of this paper is to discuss about the issue of the managing and leading tbe project teams properly for the success of the organization. In order to discuss about this topic, the given case study will have to be analyzed and the problems in the case study regarding the managing and leading project teams will have to be identified properly. The theories related to the proper managing and leading of the teams would be described here (Bowditch, Buono and Stewart 2001). In the workplace, many problems can arise and the people will have to address the issues accordingly indeed. The case study discusses about several problems and issues that can be faced in the organizations.
The issues and problems will have to be resolved to get the best results from the employees. The purpose of finding the results is to enhance the business operations within the organization (Bowditch, Buono and Stewart 2001). There are many theories that should be discussed and highlighted so the managers can follow the theories. This will surely enhance the business opportunities in the future. The biggest need of the hour for the managers is to provide the best solutions for the organizational success. The business practices will have to be improved as well so the employees can get a better working environment and work accordingly (Francesco and Gold 2005). The case study analysis will be done properly to address the problems.
As per the case study goes, the main concerns are about the lack of teamwork in the St. Gobane Inc. The CEO of the company has been very much believing of the competence of the Director of Sales and Marketing, Omar Dobalien. He had been an astounding figure of the company. One of the most important things is that he has got a very safe and firm place in the organization as Lee Taylor, the present Director of Strategy in the company fears the most. This is why the organization needs the teamwork strategies to get the best results. One very much negative fact about Omar has been he is not at all a motivating leader and his pessimism about taking up new strategies has affected a lot in the company’s success (Kerzner and Kerzner 2017). The employee commitment has been one of the most important things and this has lacked a lot in his
Theory of motivation and commitment
Motivation has been one of the most important and desired things for the betterment of the organizations. St. Gobane Inc has been facing several issues in the organization. This is why they have been trying to put the things at the right places so they can come up with the proper solutions. One of the major issues they have been facing is the threat of the new entrants in glass manufacturing industry. This is why Lee Taylor, Theo Merola, Pete Simmons and Tina Turner had suggested various ways by which the issues could be resolved. However, Omar did not respond to it positively that had been the central cause for those plans not being implemented. Some of the important parts of the organizational commitment are continuance, normative and affective. People like Tina Turner have continued in the organization despite of her efforts not being recognized and artistic creations not being valued properly (Kliem 2011).
The motivation of the employees is also an integral part for the success of the organizations as well. St. Gobane Inc has not been able to get the shared profits lately and their sales figures have dropped down as well. As the Director of Marketing, he should have taken the necessary steps so the problems could be resolved immediately. His motivation strategy had not been that much effective as well. This is why he remained as a passive personality in front of all the top level managers and the employees as well (Robbins and Judge 2008). He could not show any positive direction towards the success of the organization. The past of Omar might have been very much of a struggling one and he might have much experience. However, these things did not prove to be much effective in the case of St. Gobane. He was very much passive and he could not motivate his followers. He once said that leaders only lead and the followers should ‘pipe down’. He never showed the sign of motivating the employees effectively so they could work harder and give their opinions on how to improve the situation (Robbins and Judge 2008).
The ethics of managing and leading the teams is very hard. The leaders have to be very much dynamic and dedicated to the success of the teams in the best possible ways. The intensity of the Omar has not been up to the mark as the CEO Don Brand said to be. This is why has not been able to manage the disputes and it has led to the mass problem. New national glass manufacturing companies have been entering the niche markets of the company so the headaches have been increasing largely for them indeed. This is why the company would like to employ new systems into their business practices that would bring the proper sustainability in their business practices (Skringar and Stevens 2008). However, there is a simple rule that the organizations have to work as a team. This is true for St. Gobane as well.
Ethics in managing the teams
The common goal of the company has been to increase its sales and gain the best market share in the glass manufacturing industry. The habit of Omar has been dysfunctional to the common cause of the team (Koskinen 2012). He has been the main cause of the disruption among the team indeed. He used to disturb the entire process by showing the signs that he was bored of everything that was going through. This is why he had been seen as the main culprit behind the failure of the plans by Lee Taylor, Tina Turner and others. If the top level managers are not able to work together to accomplish the same goal this will rather be problematic for the organization (Henderson 2008). All the groups must be able to work as the best teams. There should be competition but the competition should be full of fellow-feeling and all of them to should strive to achieve the common goal indeed.
The leaders of the teams should share the workload between them and make the plans according to the needs of the hour (Ojiako et al. 2011). If this is not done properly, the organizations will suffer by the lack of sales. It has been seen in this context that the initiatives taken by the senior managers have been mocked and almost turned down by ignoring completely. These things are completely unethical since the company has been going through a tough time indeed. No open-ended discussion has been encouraged by the likes of Omar. This has been seen as a huge challenge in the entire mix. The only thing Omar does is to interfere between the talks and show his disagreement within it. This is why his attributes have been of no use instead. The shared decision has never been encouraged by Omar and this has been the major dysfunction within the team (Ojiako et al. 2011).
The mutual accountability has been absent within the team for a number of reasons as well. This is why Omar has not agreed to approve the plans suggested by the other top level managers (Pinto, Pinto and Prescott 1993). These are the reasons why Lee and others have not been able to cope up with the strategies being implemented by Omar. He has not been an complementary leader at all. This means he has not approached the other leaders to help them in their troubles. He goes up with his familiar negative approach in everything (Bolden 2016). This has been the main reason for the halt in the proper workflow indeed. He did not adhere to the common cause of the development of the organization. He did not even responded positively to the suggestions made by other leaders like cutting cost of the products or employing new artists to get the competitive advantage indeed (Pinto, Pinto and Prescott 1993). This had also laid a negative impact on the proficiency and success of the organization. Another important ethical issue is the role of enthusiasm (Sarin and McDermott 2003). This is a very important aspect in the motivational theory indeed. Omar has not been that much effective in the enthusiasm factor and he has been rather de-motivating indeed. The diversity has not been encouraged so the employees have not felt the urge to be the market leaders in manufacturing the best quality beer glasses, ashtrays, wine goblets and others.
The leadership theories can be implemented to identify the issues that have been causing the problems in St. Gobane. The satisfaction from the both the ends of the customers and the employees have not been delivered from the company.. Some of the important leadership theories are trait theory, behavioral theory, contingency theory and the other theories. The difference between managing and leading has been shown in the perspective of the leadership of Omar.
It has been revealed through his entire approach that he is just a mere manager than a leader. The leadership qualities are not there in Omar. This is why he has not been able to motivate and lead the other managers in collaboration so the success can be achieved indeed. He has not been the one who has initiated the change but Lee had. He did not even put the motivation and direction for the success as was expected. Omar was unable to make new innovations and adapt to the new atmosphere properly. On the other hand, he has been there only to solve the crucial technical problems, watches over the various strategies and its implementations and formulate the different objectives for St. Gobane.
Omar did not care whatever steps were being taken to resolve the issues rather he made disruptions when all the managers were agreed to that. The proper leadership traits had been lacking in the skills of Omar. This is why he was not able to influence his subordinates and the other top level managers (Sewchurran and Barron 2008). He did not even care for the priorities of the other people. Thus he became quite unpopular among the people within the company. He was in power but he just misused it because he did not use the power for the betterment of the organization.
The problems have been many and the company St. Gobane has been trying to find the solution for the problems. Otherwise, the sales rate of the company would continue to flatten down instead. On order to save the company from the drowning, they must put a leader who can be the face of the company.
The leadership theories have been redesigned and the motivational leadership is a part of it. It will be better if the company St. Gobane goes on to appoint Lee Taylor as the one who could fix up the things and take the formal decisions within the business practices. He has got the charisma to motivate the people within his surroundings and he respects the decisions of other senior level managers as well (Solli?Sæther Karlsen and van Oorschot 2015). Contrary to Omar, who used his legitimate power only to take the decisions formally, Lee would be able to motivate the other employees at all levels. In turn this would really be effective as well. He would take the views and opinions of the other people to choose the best option. Then he would effectively implement the best strategy and he should give the respect to the artists as has been the main complaint of Tina Turner over the years.
One of the most important things in the success of the organizations is the maintaining of the proper ethics. The teamwork should be encouraged and this should be very much essential for the better results within the organization. The groups within St. Gobane in every department should work as a proper team. It would be highly appreciated indeed. It is because all the employees will be able to take part in the decision making process properly. The learning process within the organizations should be given a proper place since the young employees should be given the chance to work with the older people so the proper balance can be maintained (Turkulainen, Aaltonen and Lohikoski 2015) The leaders should inject the enthusiasm into the employees for the desired motivation. Thus the organization would be able to get the best results. They should always work as a team and as not the individuals. This would increase the fellow feeling within the employees in a better way.

This paper can be concluded by saying that the case study has presented many problems and the problems have been identified properly. The problems have been discussed here by linking them with some important theories. These theories have been instrumental in understanding the important topics within the case study. The probable outcomes to solve the problems have been discussed here as well. The outcomes have been linked with the motivation and leadership theories. It is very important to note that only the managerial skills of a person will not be able to take the organization to greater heights. The proper leading skills will be very important for the organization to become successful.
